PENGARUH MOTIVASI DAN BUDAYA KERJA TERHADAP KINERJA PEGAWAI MELALUI PROFESIONALISME

Abstract


Penelitian ini bertujuan untuk menganalisis pengaruh motivasi dan budaya kerja terhadap kinerja pegawai dengan menjadikan profesionalisme sebagai variabel mediasi. Latar belakang penelitian ini berangkat dari pentingnya kualitas sumber daya manusia dalam mendukung efektivitas pelayanan publik, khususnya pada lembaga sosial yang berhadapan langsung dengan kelompok masyarakat rentan. Penelitian dilakukan pada pegawai Sentra Handayani Jakarta dengan menggunakan pendekatan kuantitatif berdesain eksplanatori. Data diperoleh melalui kuesioner terstruktur yang disebarkan kepada responden yang dipilih secara proporsional, kemudian dianalisis menggunakan metode regresi multivariat dan model persamaan struktural berbasis Partial Least Squares. Hasil penelitian menunjukkan bahwa motivasi dan budaya kerja berpengaruh positif terhadap profesionalisme, dan pada akhirnya meningkatkan kinerja pegawai. Temuan juga menegaskan bahwa profesionalisme berperan penting sebagai penghubung antara motivasi dan budaya kerja dengan kinerja, sehingga kinerja optimal tidak hanya ditentukan oleh dorongan individu maupun nilai organisasi, tetapi juga oleh integritas, kompetensi, dan etika pegawai dalam menjalankan tugas. Penelitian ini memberikan kontribusi empiris mengenai pentingnya penguatan motivasi intrinsik, transformasi budaya kerja adaptif, serta pengembangan profesionalisme sebagai strategi peningkatan kinerja pegawai sektor publik di Indonesia.
